
Strategic Human Resource Management and Employee Well-Being in Ghana: A Mixed-Methods Study across Public and Private Sectors

This study explored the impact of selected strategic human resource management (HRM) practices on employee well-being (EWB) in public and private sector organisations in Ghana. Drawing on Human Capital Theory and Job Demands-Resources (JD-R) Theory, the research employed a convergent mixed-methods approach, integrating quantitative data from 372 employees with qualitative insights from 10 managerial staff across diverse sectors. The quantitative analysis, conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM), revealed that strategic HRM practices significantly enhance employees’ social, subjective, workplace, and psychological well-being. The qualitative findings, analysed thematically, confirm these results and reveal an expanded, culturally rooted understanding of well-being among employees, including physical, emotional, financial, and spiritual dimensions. This study contributes to HRM literature by empirically demonstrating the multi-dimensional influence of strategic HRM on employee well-being in a developing country and by providing practical guidance for HR policy formulation in similar contexts.

Richfield Kwame Atinyo is the Assistant Librarian at the Apostolic Church Theological Seminary, Ghana. He holds a Master of Philosophy from the University of Ghana, Legon, and is currently pursuing a Master of Arts in Information Science at the University of Cape Coast. His research interests include strategic human resource management, employee well-being, and the integration of digital technologies in information service delivery. He is a chartered member of the Ghana Library Association and serves on several academic and administrative committees, including the Seminary Management Team, Library Committee, and Procurement Committee. He is also the author of the book Overcoming Problems of Life.
Dr. Yvonne Ayerki Lamptey is a Senior Lecturer and Director of the Human Resources and Organisational Development Directorate (HRODD) at the University of Ghana Business School. She holds a PhD from Swansea University, specializing in employment relations, and MPhil/BSc degrees from the University of Ghana. Her activities include teaching HR management, supervising dissertations, and serving as Senior Tutor at Volta Hall. Dr. Lamptey is a professional member of the Institute of Human Resource Management Practitioners, Ghana. Her research interests encompass employment relations, strategic human resource management, and organisational behaviour. She has published extensively in peer-reviewed journals on topics such as union relations, corporate leadership, and the informal sector. Notable publications include “Leadership behaviors and organizational citizenship behavior” and “Skills training in the informal sector: perspectives from Ghana.” She also serves on the advisory board for Challenging Heights, a human rights organization.
